Fair Wages for Gas station workers in Ohio

As some know, I own some gas stations in Ohio and Indianapolis.I have been thinking of redoing my wages for some of my workers because I feel like we are paying our Employees too less and our Managers too much. We had a 93 percent turnover rate in employees last year and only had 2 managers voluntarily leave us last year. Just want to get your thoughts on livable wages to where it does not kill our company as well. To get a safe but cheap 1 bedroom apartment around this area will cost about 560 dollars monthly. There are also busses so a lot of our workers do not have a need for a car. Note that a lot of the stations that I own are in rough areas and we have bullet proof glass that we slide on during the night shift for the registers.

Current wages( For employee)

Start wage with no experience - $9.00 Start Wage with some experience but less than 1 year of experience - $9.30 Start wage with 1-3 years of experience - $.9.65 Start wage with more than 3 years of experience but less than 7 years - $10.50 More than 7 years of experience - $11.20

Raises

Employees get a 25 cent raise every 3 months for the first year. After that, they get a dime every 3 months for life.

Premiums - 25 cent premium when working second shift and 75 cent premium when working third shift

Manager pay

Assistant store manager

$12.25 starting pay or $13.25 if hired in with experience

Raises

Assistant managers receive a dollar raise after the first year. Assistant managers will receive a additional 75 cents raise after the second year. After that, they will receive a lump sum bonus of $750 at the end of each business year.

Store managers

Salaried at $64,000(No raise opportunities) ($3,000 bonus potential)

I can respect you wanting to help your employees/retain employees, but the Riot boards are probably not the people to ask.

Your manager salary seems very generous. $64,000 is pretty VERY nice. I don't know what the duties entail. Your graveyard shift bonus seems small, especially if it is in a dangerous area. But I guess google says it isn't bad, I was just told it was higher in other areas.

I am not sure what experience has to do with base salary for a "low-skilled" job. You will probably retrain them anyways. I am not sure if it would work to give more "generous" raises but a more even base salary. That might encourage people to keep working.

Also important to know, what is your normal retention time? Are they stying for 1 year then quitting? Quitting within 1 month? Quitting certain shifts?

I think this pay scale is quite generous taking into account that I don't know the minimum wage in Ohio, or if you new wages meet or exceed what others around you pay.

Lastly, if I were in search of a job between your place and you are offering higher pay and the other place with less pay but in a safer neighborhood, I'd opt for the safer neighborhood.

I don't know what cost of living is in ohio but those rates seem decent for gas station attendants
